Grassroots Leadership Principles – a Review of It’s Your Ship

At the age of 36, Michael Abrashoff was selected to become Commander of the USS Benfold – at the time, the most junior commanding officer in the Pacific Fleet. The immediate challenges that faced him were staggering: Exceptionally low morale with unacceptably high turnover. Few thought that this ship could improve. In many ways, the Benfold was actually an extreme example of the same problems facing many organizations today.

As the new head of his own command Michael only became more resolved. “In my induction ceremony, my predecessor left to cheers. The crew was actually clapping as he and his family departed. I knew then that command and control leadership was dead.”

“A lot of people do whatever it takes to secure the next promotion. All I ever wanted to do in the navy was to command a ship. I did not care if I ever got promoted again. And that attitude enabled me to do the right things for my people instead of doing the right things for my career. Along the way, it was my people that created the results that ensured my next promotion.”

The solution was to establish a system of beliefs that Michael calls GrassRoots Leadership – a process of replacing command and control with commitment and cohesion by engaging the hearts, minds, and loyalties of workers.

In his book, It’s Your Ship: Management Techniques from The Best Damn Ship in the Navy, Michael states that, “The most important thing that a captain can do is to see the ship through the eyes of the crew.”

To Michael, this meant interviewing every single person on his ship, from the most senior officer to the newest recruit — an experience that began to generate the most invaluable ideas, often from the most unexpected sources. For example, through one of these meetings Michael was able to address one of the most demoralizing roles of the crew: relentless chipping and painting had always been a standard task for a ship’s youngest sailors, the individuals that Michael most wanted to connect with. One of these sailors simply suggested replacing the rusting hardware with stainless-steel nuts and bolts.

“I took our credit card and bought the stainless steel hardware that day,” Michael commented. “Those guys didn’t pick up a paintbrush the rest of the time I was on board.” Today, the entire navy uses that process – a solution that began from GrassRoots efforts.

GrassRoots Leadership is a philosophy that empowers every individual to share the responsibility of achieving excellence. GrassRoots Leadership has as its core tenets:

• Take Calculated Risks – GrassRoots Leaders know that taking prudent, calculated risks is instrumental in maximizing performance.

• Go Beyond Standard Operating Procedure (SOP) – GrassRoots Leaders look at standard operating procedure as a guideline, because SOP doesn’t change as rapidly as the environment and competition. Therefore, they foster a climate that encourages people to come up with better and more innovative ways to accomplish their mission.

• Strengthen Others/Build Up Your People – GrassRoots Leaders focus on making their people grow and creating an environment where everyone can win, thereby making the entire team stronger.

• Generate Unity – GrassRoots Leaders work to not only change undesirable behaviors but to alter the underlying attitudes. By working toward a mutual respect for everyone, they level the playing field, permitting everyone to perform at their highest level.

• Cultivate Quality of Life – GrassRoots Leaders actively integrate fun into the work experience. They want their crew to have as much fun from 9 to 5 as they do at home from 5 to 9; thereby, gaining the passion, enthusiasm and creativity that they usually lock in their car in the parking lot each morning.

By every measure, these principles were able to achieve breakthrough results. Personnel turnover decreased to an unprecedented 1%. The rate of military promotions tripled, and operating expenses were slashed by 25%. USS Benfold became regarded as the finest ship in the Pacific Fleet, winning the prestigious Spokane Trophy for having the highest degree of combat readiness.

His first book, It’s Your Ship, has sold over hundreds of thousands of copies and is a New York Times and Wall Street Journal Best Seller. While receiving accolades from such business-minded entities as Wall Street Journal, Fast Company, and others, perhaps the greatest testament to Michael’s leadership style is represented by one of his crew, who published the following review of It’s Your Ship on Amazon.com:

What could have been a horribly desolate six months on deployment, including the holidays spent in the Gulf in 97-98, turned into a memorable experience for all, thanks to Capt. Snoring Problem Cure

Does anyone in your family have a snoring problem?

I have finally found a cure. About two years ago I started to snore. It got to the point that my soul mate, wife and lover of over 36 years had to leave the room and sleep on the couch. I also had sleep apnea. I would stop breathing and my wife stayed awake to make sure I would start breathing again. In summary she wasn’t getting much sleep at night, and I wasn’t getting much quality sleep either. Either Gila (my wife) was shaking me to get me to breath or I was waking myself up with the noise.

Finally about a year ago I went to the local sleep clinic. Their conclusion was I was a borderline candidate for the positive air pressure masks one wears at night to cure the condition. My wife said “NO” to that idea, as the noise from the machine would be as bad as my snoring. About a year after my visit to the sleep clinic I saw an ad on the internet by accident. It talked about a devise called a “Snore Guard”. I called the doctor at the sleep clinic and asked why he never mentioned this possible solution last year. He said he didn’t bring it up because most dental insurance plans don’t pay for it. It was apparent form his answer that he was purely profit motivated. He would only profit it I purchased the noisy and expensive air pressure devise and was not about to talk about something that he wouldn’t profit from.

To make a long story short, I went to my dentist and got the snore guard. It worked! And to top it off, my dental insurance covered all but about $125. I don’t snore and I don’t stop breathing in my sleep. I feel rested in the morning and best of all, my wife is able to sleep all night for the first time in two years. The dentist said they have about a 80% success rate with this appliance. I was real surprised that I didn’t know about this device sine I was a dental technician in the Army and my wife was a dental technician in the past and her sister is currently a dental technician. I wish I had known about this sooner. The brand name of the appliance that I use is “Silent Nite”. Ask your dentist about it or just the generic term “snore guard” to see what he or she might recommend. Just so you know, I have no affiliation with the maker of the product. There are other similar products on the market and if any of you have experience with those let me know and I will pass on the information. Just one more side note, it was not hard to get used to wearing the appliance at night. It is very comfortable, and easy to put on and take off.

Artificial Nail Fungus

You might think that with an artificial nail fungus would not be a problem, but in reality, fungal nail infection can be even more of a worry when you apply false nails on top of natural nails. This is because fungi grow well in damp airless places, like inside shoes, and on warm sweaty feet, and false nails do restrict the flow of air around the nail. Fungal infections of the fingernails are much less common than toenail infections, so the issue is not a big one, but bear in mind that a natural fingernail covered with a sheet of acrylic, fiberglass, or other synthetic material does not get as much exposure to air.

A fingernail discolored and distorted by fungal growth is not a pretty thing, and when your fingernails look like this it’s tempting to cover up the damage so that other people won’t see it. However, when you apply an artificial nail fungus does not go away, it just gets put out of sight. Untreated, and possibly even more comfortable, it will continue to grow and to destroy the natural nail. It may spread to other fingernails, and toenails, or to the skin around the nails. Eventually, natural nails may disintegrate so badly that it’s no longer possible to apply a false nail, and by this time the appearance of the nail will be very much worse. You need to deal with your fungal infection, not hide it.

One more artificial nail fungus connection comes as a result of the booming nail industry: many women are now visiting professionals to have their false nails applied. They are enjoying nail spas, and getting manicures and pedicures in greater numbers than ever before. Unfortunately, this gives the fungi that invade human nails a chance to spread. Some of the women that visit your nail-care professional already have fungus growing in their finger- and toenails. While they are receiving services, fungal spores contaminate the equipment in the facility, and if the facility doesn’t follow strict rules for cleaning and disinfecting, these spores will still be around when the next customer arrives. Then, with each artificial nail fungus gets a free ride onto a natural nail and another chance to flourish in a comfortable environment. This is not a theory: fungi and other infectious organisms have been spread by nail-care procedures.

If you use artificial nails fungus may become an issue for you. To avoid it, choose a nail-care professional carefully and ask about disinfection procedures, follow recommendations for the care of your false nails, and deal with any symptoms of fungal infection promptly.

Washroom Break

Picture yourself at a bar with some of your buddies. Everybody is having a good time. Suddenly your friend stands up and asks you to go to the washroom with them.

Now if you were a female this would be totally normal you would gladly accept and probably talk up a storm in the washroom. But if you were a man being asked by another man you would feel embarrassed, wonder about your friends’ sexuality and manlyhood and hope that the rest of the group doesn’t think the same about you.

Why do woman use the washroom as a meeting place? Why do men always go to washroom alone? In the past when times where a bit simpler but more dangerous woman would never go to the washroom by themselves in fear of being attacked by a wild animal. Instead they would go out in packs so this way they could protect each other from possible threats. Therefore that is why they go to the washroom together as it is natural instinct.

On the other hand the man being the hunter and protector of the group would always go to the washroom by himself. Therefore asking another man to go to the washroom will make him look weak and unable to defend himself like one of the ladies. Although I’m sure a lot of woman can defend themselves better.

So what do woman talk about in the washroom. They pretty much talk about anything and anybody. They discuss which men they like and which men they don’t, and any personal problems they are having or their friends. Therapy to anybody who looks’s upset and cosmetics talk to any stranger who asks.

Men on the other hand don’t talk to anybody. This is pretty much a universal unwritten rule. The further away they are from other men the better. Let’s say there are a few urinal’s the first man will choose the one at the end. Now the second man will choose the other one at the end. Never would you see a man pick one right beside another man when there are other ones further away.

Also most likely a man will take an enclosed toilet before he has to pee beside another man. One thing that men don’t have a problem doing is farting, usually the louder and longer the better. For the ladies no farting is aloud. This once again brings us back to instincts for the men; the louder and stronger the better.

Well Being and Your Authentic Voice

In Corrogue I feel wonderful.

As friends know I love singing. I am presently singing, “I’ve got a wonderful feeling everything’s going my way.” Actually this song sings me. If I were not writing I would be dancing and singing.

This is one of the great blessings of well being. It is the blessing of drinking from the well of being. In Ireland we love our wells. We are still deeply connected to the elemental relationship of water and wells. We intuitively know that wells and well being are connected. All over this enchanted land are thousands of wells that are still revered as places of healing.

These wells are still used. I see people on occasion, not far from this “place of the briars,”circumambulating the ancient well at Tuber. This is despite the fact that this well is empty. People come to this well to find well being for themselves and others. They often remain silent. It is a time of reflection and a time of humility. Often life seems out of control. Often their well of being has run dry.

Our being is our essence. It wishes to be the play of the world. It is a wonderful feeling. It is free flowing and Divine. You have to honour it. You have to return to the source. This is the source that is life and not simply “your life.”

Being and well being is known in the silence of the heart. Much experience of non well being is emotionally and spiritually based. As Carl Jung the eminent Swiss psychologist remarked, “I have rarely met with a patient over the age of thirty five years whose problem is not one that is related to their spirituality.”

Well being is a deep connection between our physical, emotional, mental and spiritual energies. We connect to these energies by listening. We connect by listening to that still inner voice of the heart. This is in order to hear the song you alone have come to sing. If you do not sing this song you will not feel at ease. You will enter dis-ease.

We are afraid of this inner voice. It may ask us to change. It might tell us things we know about ourselves that no one would ever want to know. It might remind us that once we had dreams. We might have dreamed of visiting other places, writing a book, learning to dance, take up a task that everyone else told us was irrational.

Your inner voice is irrational. It is the holy part of you. In that sense it is whole. The word “rational” comes from the word “ratio,” meaning “part.” Your inner voice is like the frog in the well. It sets on the edge of the well of being asking that it be taken home. It wants to be appreciated. It wants you to kiss it. When you appreciate it you transform it. It becomes the beauty it always was.

Authorise your own voice. Drink of the sound of your own song. You will raise your body’s vibrational rate. You will become more refined and you will begin to feel fine. You will be singing “good vibrations.” Maybe you to can go skipping down the lane singing “I’ve got a wonderful feeling everything’s going my way.” You get to play in the musical of your own life. You get to sing and dance the celebration you have come here to be.

Life is love. It is the ocean of love expressing moment to moment. This ocean of love is what we know as well being. Come to this well. Speak your truth and sing your song. Drink deeply of this well of love that is in essence who you are.

PR: Here’s All You Need to Know

Above all, you need to know that the right PR can alter individual perception and lead to changed behaviors.

Especially when you create external stakeholder behavior change, the kind that leads directly to achieving your managerial objectives.

And all because the core of your public relations lies in doing something positive about the behaviors of those important outside audiences of yours that MOST affect your operation.

The bottom line is, the right PR let’s you persuade those key outside folks to your way of thinking, and help move them to take actions that allow your department, division or subsidiary to succeed.

And now, the bonus blueprint that gets everyone working towards the same external stakeholder behaviors, insuring that your PR effort stays focused: people act on their own perception of the facts before them, which leads to predictable behaviors about which something can be done. When we create, change or reinforce that opinion by reaching, persuading and moving-to-desired-action the very people whose behaviors affect the organization the most, the public relations mission is accomplished.

Such a blueprint can produce results like new community service and sponsorship opportunities; improved relations with government agencies and legislative bodies; prospects

starting to work with you; customers making repeat purchases; new proposals for strategic alliances and joint ventures; promotional contest overtures; a rebound in showroom visits; new thoughtleader and special event contacts; capital givers or specifying sources looking your way; membership applications on the rise; new feedback channels; stronger relationships with the educational, labor, financial and healthcare communities; and even enhanced activist group relations.

It should be a prime concern to you as to who carries out this PR plan for you. Just who is going to do the work anyway? Will it be your full-time public relations staff? Folks assigned to your unit by a higher authority? A PR agency team? Regardless of where they come from, they must be committed to you as the senior project manager, to the PR blueprint and its implementation, starting with key audience perception monitoring.

A cautionary suggestion. Simply because a specialist describes him/herself as a public relations person doesn’t mean they’ve bought the program whole hog. You must be assured that those assigned to you believe deeply why it’s SO important to know how your most important outside audiences perceive your operations, products or services. Insure that they buy the reality that perceptions almost always lead to behaviors that can help or hurt your unit.

Take the time to review the PR blueprint with your PR team, especially your plan for monitoring and gathering perceptions by questioning members of your most important outside audiences. Questions like these: how much do you know about our organization? Have you had prior contact with us and were you pleased with the interchange? How much do you know about our services or products and employees? Have you experienced problems with our people or procedures?

For the perception monitoring phases of your program, use professional survey counsel if your budget will allow. But keep in mind that your PR people are also in the perception and behavior business and can pursue the same objective: identify untruths, false assumptions, unfounded rumors, inaccuracies, misconceptions and any other negative perception that might translate into hurtful behaviors.

Now it’s time to do something about the most serious distortions you discovered during your key audience perception monitoring. In other words, establish your public relations goal. And that could be to straighten out that dangerous misconception, or correct that gross inaccuracy, or stop that potentially fatal rumor dead in its tracks.

Naturally, you will need a good strategy, one that clearly shows you how to proceed. To keep things simple, note that there are only three strategic options available to you when it comes to handling a perception and opinion challenge. Change existing perception, create perception where there may be none, or reinforce it. Of course, the wrong strategy pick will taste like day-old fried eggs, so be certain the new strategy fits comfortably with your new public relations goal. Certainly, You don’t want to select “change” when the facts dictate a “reinforce” strategy.

Now you need to hit members of your target audience with a powerful message. But persuading an audience to your way of thinking is hard work. Which is why your PR folks must create some very special, corrective language. Words that are not only compelling, persuasive and believable, but clear and factual. Only in this way will you be able to correct a perception by shifting opinion towards your point of view, leading to the behaviors you are targeting.

Pass your message by your communications specialists to assure its impact and persuasiveness. Then, sharpen it before selecting the communications tactics most likely to carry your message to the attention of your target audience. You can pick from dozens that are available. From speeches, facility tours, emails and brochures to consumer briefings, media interviews, newsletters, personal meetings and many others. But be sure that the tactics you pick are known to reach folks just like your audience members.

Since the credibility of a message is often dependent on how it’s delivered, you should consider unveiling it before smaller meetings and presentations rather than using higher-profile means such as news releases. You’ll soon need to provide progress reports, which will alert you and your PR team to get back out in the field and start work on a second perception monitoring session with members of your external audience. You’ll want to use many of the same questions used in the first benchmark session. Difference this time is that you will be watching very carefully for signs that the bad news perception is being altered in your direction.

If the program lags, consider accelerating matters with more communications tactics and increased frequencies.

Yes, all you REALLY need to know is that the right PR can alter individual perception and lead to changed behaviors. Especially when you create the kind of external stakeholder behavior change that leads directly to achieving your managerial objectives.

Tanning Is Great! But Get Some Sun Protective Swimwear.

Summer is the season of fun at the beach and there is plenty of sunlight making it imperative to put on sun protective swimwear . Whilst the great pastime time during this period is sun bathing, the greatest danger lurking along beaches and swimming pools is ultra violet rays from the sun.

Ultra violet rays are emissions from the sun that has the potential of causing damage to unprotected skin surface.

Sun protective swimwear are clothing that we put on to fend off the negative effects that these radiations can have on the body.

The manufacture of sun protective swimwear is an elaborate process. Although the clothes themselves are made up of ordinary, everyday fabrics, it is the lining and the special treatment of the clothes that turn them into sun protective swimwear.

One technology is to use durable, breathable, lightweight, and very comfortable fabric with a 4-way stretch. The inner part of the fabric is lined with the ultra violet light protective coating. If the sun protective swimwear is going to be used for swimming in a pool, then it is made from chlorine resistant swim fabric.

For people who are highly sensitive to sunrays or photosensitive skin or skin cancer, the choice is high-SPF clothing. These contain containing colorless compounds, and treated resins that absorb ultra violet light.

The essence of sun protective swimwear is to reflect as much as possible, the dangerous ultra violet rays from the sun as much as possible. This means, shiny, silky or reflective clothing are the best.

Another technique is to use tightly woven micro fiber containing enhanced titanium dioxide which diffuses ultra violet light and CoolMax mesh to ensure ventilation and moisture management.

There are several types of sun protective swimwear available. There are some for babies, some for men and some for women. Between these we have ordinary and high end designer swimwear. Although all of them have the protection against the sun, there are vast differences in quality of fabric, design and appearance.

There are some sun protective swimwear that cover the entire body and some that are just top wear, shorts or pants.

With the high end fashion, you can have two, three and even sometimes four piece sun protective swimwear with a hat or sunglasses to match.

Of increasing popularity are men’s sun protective swimwear comprising of a shirt, shorts and matching glasses. These products are both in the regular version and high end fashion.

Before we get on to why we need sun protective swimwear , it may be helpful to look at ultra violet rays. Ultraviolet rays (UV) or radiation is the invisible rays that are part of the energy that comes from the sun. UV radiation can damage the skin, cause melanoma and other types of skin cancer. There are two types of UV rays – there is the UVA which causes ordinary sun burn and the UVB which penetrate deeper into the skin to cause melanoma and other types of skin cancer.

Physiologically, overexposure to UV radiation can disturb the body’s immune system and the skin’s natural defenses.

Sun protective swimwear offers you a kind of filtering against these harmful rays. People most susceptible to these rays are those with light clothing and in areas where there is no overhead protection like the beach. Sun protective swimwear is also needed during summer when the sun shines a lot and consequently emits more ultra violet rays.

• Malignant melanoma, the worst form of skin cancer, has increased 1,800% since 1930

You need to exercise a lot of discretion in buying protective swimwear.

Sun protective swimwear is categorized per UPF rating. UPF is the amount of radiation that can pass through the clothing. For example, a fabric with a UPF rating of 15 will permit one fifteenth of the UVR to pass through it and a UPF 20 fabric, one twentieth of the UVR to pass through it. What this mean is, depending your skin sensitivity, you will go for the clothing that suits your skin type, and of course, how long you will be exposed to the sun.

It is also important to consider weave type. Generally, the tighter the weave or knit, the better the protection against the sun.

The less the light that can pass through the clothing, the better. To test porosity, you can hold the sun protective swimwear against the sun and see how much light comes through.

Darker clothes should also be preferred against lighter clothes.

The price of a sun protective swimwear ranges from $49.95 upwards and there are several shops offering regular and high end fashion sun protective swimwear.

Sun protective swimwear can be pretty expensive and therefore need a lot of care to prolong their life. Here are a few tips on how to care for them:

Avoid oil-based suntan lotions which can stain the fabric and cause it to stretch. Stretching increases porosity and consequently permits more UV light to come through.

Soak clothes in vinegar to prevent fading which permits more light to come through the clothes.

Chlorine can interact with the sun protective swimwear and damage it. Try to soak your body wet before jumping into the pool to minimize the chemical reaction with the chlorine in the pool.

Enjoy the sun, tan as you want but be mindful of the danger of UV – put on your sun protective swimwear and save your beautiful skin.
